Pengaruh Emotional Exhaustion Terhadap Turnover Intention Karyawan UMKM Generasi Z Kota Padang Melalui Affective Commitment Sebagai Variabel Mediasi

Abstract
Penelitian ini bertujuan untuk menganalisis pengaruh emotional exhaustion terhadap turnover intention melalui affective commitment sebagai variabel mediasi pada karyawan UMKM Generasi Z di Kota Padang. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei, di mana data dikumpulkan melalui penyebaran kuesioner kepada 100 responden yang dipilih menggunakan teknik purposive sampling. Analisis data dilakukan menggunakan metode Partial Least Squares-Structural Equation Modeling (PLS-SEM) dengan bantuan perangkat lunak SmartPLS. Penelitian ini menguji empat hipotesis, yaitu pengaruh emotional exhaustion terhadap turnover intention, pengaruh emotional exhaustion terhadap affective commitment, pengaruh affective commitment terhadap turnover intention, serta peran mediasi affective commitment dalam hubungan antara emotional exhaustion dan turnover intention. Penelitian ini didasarkan pada Job Demands–Resources Theory (JD-R) yang menjelaskan bahwa tingginya tuntutan pekerjaan (job demands) dapat menyebabkan emotional exhaustion, yang selanjutnya menurunkan affective commitment dan meningkatkan turnover intention. Hasil penelitian ini diharapkan dapat memberikan kontribusi bagi pengembangan ilmu manajemen sumber daya manusia serta menjadi masukan bagi pelaku UMKM dalam merancang strategi untuk mengurangi turnover intention melalui pengelolaan kelelahan emosional dan peningkatan keterikatan emosional karyawan.
